KEPEMIMPINAN DI LEMBAGA PEMASYARAKATAN KELAS IIB TULUNGAGUNG

Abstract

Penelitian ini mengkaji gaya kepemimpinan di Lembaga Pemasyarakatan Kelas IIB Tulungagung melalui pendekatan studi kasus kualitatif yang diperkaya kajian pustaka. Data primer diperoleh dari wawancara mendalam dengan kepala lapas, petugas keamanan, pembinaan, dan staf administrasi, serta observasi partisipatif dalam kegiatan operasional harian dan dokumentasi internal lembaga. Analisis tematik mengungkap bahwa pimpinan lapas memadukan elemen transformasional melalui visi bersama, stimulasi intelektual, dan apresiasi individual dengan autentik leadership yang menekankan transparansi dan kepercayaan. Gabungan kedua gaya tersebut berkontribusi signifikan terhadap peningkatan motivasi, inovasi program pembinaan, dan penurunan tingkat keterlambatan tugas petugas. Namun, respons situasional dalam kondisi darurat dan sistem penghargaan formal masih perlu diperkuat. Temuan ini memberikan rekomendasi bagi pengembangan pelatihan kepemimpinan berkelanjutan, mekanisme penghargaan berbasis kinerja, tim respons cepat, serta forum diskusi rutin dan monitoring evaluasi berkala untuk memperkuat efektivitas kepemimpinan di lingkungan pemasyarakatan yang dinamis.
